As you move through the various promotion levels within each category the bonuses increase. I believe the ability to use these promotions, to further the prowess of your troops, is a skill in itself. Choose badly and your troops will suffer heavy losses, and you will suffer loss of fame!! Choose wisely and the troops will sing your praises to the very heavens.
In order to earn these promotions your troops must achieve sufficient experience points gained on the battlefield.
Once again insufficient experience points, no promotion. Initially the points required start quite low but as your troops' experience points increase so do the gaps between each level.
I do hope the above will prove helpful.
